A relational perspective on supervisor‐initiated turnover: Implications for human resource management based on a multi‐method investigation of leader–member exchange relationships

چکیده
Despite the great emphasis organizations and human resource management (HRM) research place on turnover issues, one phenomenon has received only limited attention so far: joint leader–member turnover. This examines supervisor-initiated (SIT) (i.e., employees' decision to quit their employer follow a former supervisor new organization) develops comprehensive model of SIT process, grounded conservation resources (COR) theory, that delineates evaluation, investment deliberations employees. We take relational perspective particularly focus relationship as an important antecedent thereby respond call for more critical investigations exchange (LMX) corresponding HRM implications. Our three studies (survey, scenario experiment, dyadic interview study) demonstrate LMX positively affects intentions (SITI) commitment represents mediating mechanism LMX–SITI relationship. study with 46 dyads identifies factors promote or hinder beyond discuss theoretical contributions practical implications HRM.
